社区护士心理授权与组织创新气氛的相关性研究 被引量:8

A Study of the Relationship Between Nurses' Psychological Empowerment and Organizational Innovation Climate in Community Health Service Centers

摘要 目的通过横断面调查,了解护士心理授权水平和社区卫生服务中心组织创新氛围现状,并探讨两者之间的相关性,为提高护理心理授权水平提供参考依据。方法采用整群分层随机抽样的方法,选取浦东新区10所社区卫生服务中心的241名注册护士,采用心理授权问卷、组织创新气氛问卷对其进行调查。结果社区护士心理授权总均分为(3.83±0.64)分,各维度得分从高到低依次为:自我效能、工作意义、自主性、工作影响得分。社区卫生服务中心组织创新气氛的总体评分为(3.68±0.51)分,激励机制得分和资源保障得分较低,分别为(2.81±0.56)分、(3.09±0.67)分,团队协力处于较高的水平(4.11±0.54)分。组织创新气氛与心理授权总分以及大部分维度呈正相关(P<0.05或P<0.01)。结论社区护理心理授权处于中等水平,护士对社区卫生服务中心组织创新气氛的总体评价中等,心理授权水平与组织创新气氛显著正相关,提示可从组织层面采用有效的授权措施,提高组织创新气氛,继而提升社区护士心理授权水平。 Objective To investigate the level of nurses' psychological empowerment and the status of organizational innovation climate in community health service centers of Pudong New Area through the cross-sectional survey,and to explore the correlation between the two groups and to provide the reference for improving psychological empowerment of nursing staff.Methods 241 registered nurses from 10 community health centers in Pudong New Area were selected by stratified random sampling method.The psychological authorization questionnaire and the organization innovation climate questionnaire were used in the research.Results The mean score of psychological empowerment was(3.83±0.64).The dimensions from high score to low score were self-efficacy,work significance,autonomy and work influence.The organizational innovation climate score was(3.68±0.51);the scores of incentive mechanism and resource guarantee were low,(2.81±0.56)and(3.09±0.67)respectively;the score of teamwork power was at a higher level(4.11±0.54).Organizational innovation climate was positively correlated with psychological empowerment and most dimensions of psychological empowerment(P〈0.05 or P〈0.01).ConclusionsThe nurses' psychological empowerment in the community is in the middle level.The overall evaluation of the organizational innovation climate is moderate,which is positively related to the level of psychological empowerment.It is suggested that effective measures should be adopted by improving the organizational innovation climate,so as to enhance the level of nurses' psychological empowerment.
