摘要
文章基于道德推脱理论和社会交换理论,构建了上司辱虐管理影响下属知识隐藏行为的被调节的中介效应模型。对来自广西15家制造企业的256份有效样本数据的分析结果表明:辱虐管理显著正向影响知识隐藏行为,道德推脱完全中介辱虐管理和知识隐藏行为间关系,上下属关系反向调节辱虐管理和道德推脱间关系以及道德推脱的中介效应。具体而言,上下属关系质量越高,辱虐管理和道德推脱之间的正向联系就越弱,同时,道德推脱的中介效应也越弱。
Based on the moral disengagement theory and the social exchange theory,this paper builds a moderated mediating effect model of abusive supervision affecting subordinates' knowledge hiding behavior. The analytical results of 256 valid samples from 15 manufacturing firms in Guangxi autonomous region show that: Abusive supervision has a significant positive impact on knowledge hiding behavior. Moral disengagement completely mediates the relationship between abusive supervision and knowledge hiding behavior. The supervisor-subordinate guanxi negatively moderates the relationship between abusive supervision and moral disengagement as well as the mediating effect of moral disengagement. Specifically,the higher the quality of supervisorsubordinate guanxi,the weaker the positive relationship between abusive supervision and moral disengagement,and the weaker the mediating effect of moral disengagement.
