海氏分析法在儿科护理岗位评价中的应用效果 被引量:3

摘要 目的探讨海氏分析法在儿科护理岗位评价中应用效果,为儿科护理岗位的绩效考评和薪酬分配提供理论依据。方法采用问卷调查2016年5—8月采用常规岗位评价体系期间护理人员对绩效考核及薪酬分配的满意度,2016年9—12月采用海氏分析法,通过我院30名儿科护理人员对儿科10个护理岗位进行评价,并采用问卷调查实施前后护理人员对绩效考核及薪酬分配的满意度,评估儿科护理岗位价值以及护理质量。结果 10个儿科护理岗位排序,评分最高的护士长岗位为802. 7分,评分最低的资料整理岗位为172. 2分。实施海氏分析法后,护理人员对绩效考核及薪酬分配的满意度高于实施前,护理质量各项指标评分均高于实施前,差异均有统计学意义(P <0. 05)。结论采用海氏分析法评估儿科护理岗位的相对价值,并应用于绩效考评和薪酬分配,可提高护理人员对绩效考核及薪酬分配的满意度和护理质量。 Objective To explored the application effect of Hay's analysis method in pediatric nursing post evaluation, and provided theoretical basis for performance appraisal and salary allocation of pediatric nursing posts. Methods To analyzed the satisfaction of nursing staffs on performance appraisal and salary distribution, and evaluated the value of pediatric nursing posts and the quality of nursing before and after the implementation of questionnaire survey, 10 nursing posts in pediatrics were evaluated by 30 pediatric nursing staffs who worked in our hospital, by which the questionnaire survey was conducted to investigate the satisfaction degree of performance appraisal and salary distribution of the nursing staffs who adopted the conventional post evaluation system during May to August of 2016, while the Hay's analysis method was adopted during September to December 2016. Results Among the 10 pediatric nursing posts, the highest score was 802.7 for head nurses and the lowest score was 172.2 for data processing posts. After the implementation of Hay's analysis, the satisfaction of nurses on performance appraisal and salary distribution was higher than that before implementation, and the scores of nursing quality indexes were higher than those before implementation, which the differences between the two groups were statistically significant( P 〈0.05). Conclusion The application of Hay's analysis method on the evaluation of relative value of pediatric nursing positions, and on performance appraisal and salary distribution, could improve the satisfaction of performance appraisal and salary distribution and nursing quality of the nursing staffs.
