新形势下公务员缓解工作倦怠的二元路径——以工作重塑和心理授权为中介变量 被引量:16

The Dual Mitigation Path of Civil Servants' Job Burnout in the New Situation:Taking Job Crafting and Psychological Empowerment as Mediator Variables

摘要 随着我国政治体制改革的深入开展,政府"权力寻租"空间的逐步缩减,部分公务员仍存在工作倦怠的情况。本研究选取公共倦怠为主要切入点,以工作重塑和心理授权为中介变量研究公共服务动机降低工作倦怠的路径机制。通过SPSS和AMOS软件对418份公务员问卷进行数据分析,最终得出结论:公共服务动机能够显著降低工作倦怠,工作重塑与心理授权在这一关系中均发挥了完全中介作用,晋升机会知觉与职业认同能够有效地调节中介模型。因此,公共服务动机能够通过提升工作重塑能力、加强心理授权进而降低公务员的工作倦怠,公务员的晋升机会知觉与职业认同也在其中扮演了重要的调节作用。 With the deepening of China's political system reform,the Power Rent-seeking space of civil servants in government are gradually reduced.While some civil servants still feel and get job burnout.In this study,we choose public service motivation and job burnout as the main point,with job crafting and psychological empowerment as the mediator variable,to analyze the mechanism that public service motivation can reduce job burnout.The data of 418 questionnaires from civil servants were analyzed by SPSS and AMOS software.Finally,this study draws conclusions as follows:public service motivation could significantly reduce job burnout;job crafting and psychological empowerment can play complete mediating roles in this relationship,and perceived promotion opportunity and career identity can play a moderating role in the moderated mediation models.Therefore,the public service motivation can reduce the civil servants'job burnout through job crafting and psychological empowerment.The perceived promotion opportunity and career identity also plays an important role in these relationships.
