摘要
针对中小学教师职业成长机会与知识共享的关系,提出一个有调节的中介模型,以考察知识共享效能感的中介效应和组织支持感的调节效应。通过问卷调查,对20所中小学校的1 342名教师进行了研究,结果表明:知识共享效能感在职业成长机会与知识共享之间具有中介作用,即职业成长机会通过知识共享效能感间接影响中小学教师的知识共享;职业成长机会与知识共享效能感的直接关系,以及其通过知识共享效能感的间接关系受到组织支持感的调节,且其直接效应在低组织支持感的教师中成立,而间接效应在高组织支持感的教师中成立。提升教师的知识共享表现、加强学校内部的知识交流水平、提高学校的整体学习能力与办学质量,应在今后的管理实践中给予教师更多的职业成长机会,提供便利条件和组织支持。
In order to get to know the relationship between career growth opportunities and knowledge sharing of primary and secondary school teachers,a moderated mediation model is constructed to examine whether knowledge sharing self-efficacy mediates the relation between career growth opportunities and knowledge sharing,and whether direct and indirect processes are moderated by perceived organizational support.Altogether 1 342 teachers from 20 primary and secondary schools complete the questionnaire and the results indicate that:knowledge sharing self-efficacy plays a mediating role in the relation between career growth opportunities and knowledge sharing;that is,career growth opportunities indirectly affect knowledge sharing among primary and secondary school teachers through knowledge sharing efficacy.Meanwhile,the direct relationship and the indirect relationship between career growth opportunities and knowledge sharing efficacy are moderated by organizational support,and the direct effect is supported among teachers with low perceived organizational support and the indirect effect is supported among teachers with high perceived organizational support.We should enhance teacher's knowledge sharing performance,strengthen the level of knowledge exchange within schools and improve the overall learning ability and quality of schools.More career growth opportunities should be given to teachers in future management practices and convenience and organizational support should be provided,too.
