摘要
高校的组织变革不可避免会给教师带来心理和行为的变化,教师的支持和配合对组织变革成功具有决定性影响。本研究目的是检验教师对组织变革的认同对其工作满意度、压力反应的影响,以及自我效能感和社会支持在其中的调节作用。结果表明,高校教师的组织变革认同正向预测他们的工作满意度,负向预测压力反应;自我效能感和社会支持对教师组织变革认同与工作满意度的调节作用不显著;自我效能感在教师组织变革认同与压力反应之间的调节作用不显著,但社会支持的调节作用显著,这表明感知低或中等的社会支持的教师,组织变革认同对其压力的预测作用显著,但对于感知高水平的社会支持的教师,组织变革认同对压力的预测不显著。
Abstract: The organizational change in colleges will cause the change in teacher's mentality and behaviors, and the support and cooperation of teachers are critical for the success of the change. This article tests the effect of teachers' commitment to organizational change on their job satisfaction and stress, the accommodation effect of their self - efficacy and social support. The results indicated that teachers'commitment to organization change positively predicted their job satisfaction, and negatively predicted stress. The accommodation effect of self- efficacy and social support on the relationship between teachers" commitment to organization change and their job satisfaction is not significant. Likewise, the moderating effect of self - efficacy on the relationship be- tween teachers'commitment to organization change and stress is not significant, but the accommodation effect of social support is significant. The results indicate that the predicting effect of stress is significant in the teachers groups who perceived low or moderate social support, however the prediction of stress is insignificant for the teacher group who perceived high social support.
