摘要 目的构建契合护士长岗位胜任力的培训大纲。方法以胜任力模型为指导,在理论研究和文献回顾的基础上,对22名护士长进行访谈,提取胜任力要素;采用德尔菲法对22名专家进行函询,确定胜任力要素、培训内容及其重要性赋值,构建护士长岗位胜任力培训大纲。结果 2轮专家积极系数分别为84.21%和88.89%,权威系数平均为0.835;胜任力要素与培训内容变异系数分别为0.02~0.21和0.03~0.29;以护士长岗位需具备的个人特质、职业素养、领导能力、专业能力4个维度构建的培训大纲涵盖17个胜任要素共29项培训内容。结论护士长岗位胜任力培训大纲构建方法科学严谨。专家积极性和权威程度较高,意见相对集中。培训大纲全面涵盖护士长岗位需具备的胜任力。 Objective To develop the training framework based on competency model for head nurses. Methods Guided by the competency model,22 nurses were interviewed on the basis of theoretical research and literature re- view. Competency elements were extracted from the interview data. Delphi method was adopted to conduct consul- tation with 22 corresponding experts to determine the competency influencing factors,training contents and their values. By this way,the framework was finally developed. Results The effective response rates of the two rounds of expert questionnaires were 86.36% and 94.73% respectively;and the positive coefficients of the two rounds were 84.21% and 88.89% respectively. The average authoritative coefficient Cr was 0.835 and the coefficient of variation was 2% to 21% and 3% to 29% respectively. Based on the four dimensions of personal characteristics,professional quality,leadership and professional ability required for head nurses,the training framework covered 29 training items of 17 competency factors. Conclusion The process of framework development is scientific. The degree of enthusi- asm and authority of experts is high. Expert's opinions are relatively focused. The training framework comprehen- sively and objectively covers the competency required for the head nurses.
