摘要
问题解决能力是员工有效应对工作挑战的基本能力,关系到员工个体和组织的生存发展,成为组织行为和人力资源管理领域的核心议题之一。依托自我决定理论,运用回归分析方法考察主动性人格、批判性思维对员工问题解决能力的影响,在此基础上检验感知到的自我效能对主动性人格与批判性思维、问题解决能力之间关系的调节作用。回归结果表明:(1)主动性人格对问题解决能力有着正向的影响作用;(2)批判性思维在主动性人格与员工问题解决能力关系中起部分中介作用;(3)个体感知到的自我效能在主动性人格对批判性思维的影响过程中起调节作用;(4)个体感知到的自我效能调节主动性人格和问题解决能力的关系,并以批判性思维为中介。研究结论深化了主动性人格作用于员工问题解决能力内部机制的研究,给企业管理提供了有益指导,并通过感知到的自我效能感来弥补员工主动性的"不足"。
Employees' problem-solving ability has always been a hot topic among the research areas of organizational behavior and human resource management, which directly related to the survival and development of themselves and the enterprises. Based on self-determination theory, this paper tests the relationship among proactive personality, critical thinking and employee- s problem-solving ability using multiple regression analysis of linear models. Results of the regres- sion analyses show that proactive personality has a positive impact on the employee's problem- solving ability, and critical thinking has a mediating role between proactive personality and em- ployee's problem-solving ability. The results also show that perceived self-efficacy positively moderates the relationship of proactive personality with critical thinking and problem-solving abil- ity. Higher perceived self-efficacy strengthens the proactive personality-s positive influence to critical thinking and employee's problem-solving ability. These results not only further support the basic idea of self-determination theory, but can also better explain the mechanism of proactive personality on problem-solving ability. Therefore, improving employees' self-efficacy to make up the inadequacy of employee's initiative is a feasible path for the management.
