摘要
以特征激活理论和计划行为理论为据,探讨主动性人格如何影响员工创新行为,以及创新自我效能感的中介作用和领导者创新鼓励的调节作用。以225名企业员工为被试样本,运用SPSS22. 0和AMOS22. 0软件对调查数据进行假设检验,研究结果表明:主动性人格对员工创新行为有显著正向影响;创新自我效能感对主动性人格与员工创新行为的关系起完全中介效应;领导者创新鼓励负向调节创新自我效能感对员工创新行为的影响。研究结果不仅丰富了主动性人格对员工创新行为影响机制的研究,也为激发个体创新行为的企业管理实践提供了指导。
In the current era of business startups and innovation, it is urgent to inspire individual innovation behavior. Based on the theory- of planned behavior and characteristic activation, this paper puts forward a moderated mediation model and deeply discusses the mechanism of proactive personality- to the employee innovation behavior. We have collected the data of 225 employees from different Chinese companies, and analyzed the data using the statistical software of SPSS22. 0, A- mos22. 0. The results show that: Proactive personality- has a positive effect on employee innovation behavior; there is a mediation effect of creative self - efficacy in the action mechanism of proactive personality- and employee innovation be- havior; leader encouragement of creativity- significant negative moderates the relationship between creative self- efficacy and employee innovation behavior. The results not only provide theoretical basis for explaining the influence of proactive personality- on employees innovation behavior, but also provide explicit guidance for the enterprise management practice that stimulates individual innovation behavior.
