自我决定理论视角下服务型领导对新生代员工幸福感的影响 被引量:18

The Effect of Servant Leadership on New Generation Employees' Well-being from the Perspective of Self-determination Theory

摘要 本研究基于自我决定理论,探讨了服务型领导如何通过基本心理需要满足(自主、胜任、归属)影响新生代员工幸福感,并对这三种基本心理需要满足的中介作用进行了对比分析。通过对381名新生代员工的调查研究,结果显示:服务型领导显著正向影响新生代员工幸福感;自主、归属需要满足部分中介了服务型领导对新生代员工幸福感的影响,而胜任需要满足的中介作用不显著;相比归属需要满足,自主需要满足对新生代员工幸福感的中介效应更为显著。本研究结果有助于打开服务型领导如何影响新生代员工幸福感的"黑箱",并能有效指导企业组织管理实践。 Based on self-determination theory, the present study explored the role of basic psychological need satisfaction (i.e., autonomy, competence, relatedness) in the relationship between servant leadership and new generation employees' well-being. Meanwhile, we compared the mediating effects of these three basic psychological satisfaction needs. With a sample of 381 new generation employees, the results show that servant leadership has a positive influence on new generation employees' well-being, and autonomy need satisfaction and relatedness need satisfaction partially mediated servant leadership's effect on new generation employees' well-being. However, the mediating effect of competence need satisfaction is not significant. Compared to relatedness need satisfaction, the mediated effect of autonomy need satisfaction is stronger. The results of this study will contribute to open up the "black box" about the relationship between servant leadership and new generation employees' well-being and to guide the management practice of the enterprise.
