生有所息,幸福不止:空闲工作时间对员工幸福感的影响研究 被引量:6

The More Idleness, The More Happiness: The Effect of Work-related Idle Time on Employees' Well-being

摘要 大多数研究关注如何让员工更有效的"忙",本研究则更多关注员工"闲"的价值。基于节奏理论和资源保存理论,探讨了空闲工作时间、工作惬意和幸福感之间的关系,并分析了工作疲劳对该关系的调节作用。基于140份员工自我报告数据,研究结果表明:第一,空闲工作时间显著正向影响员工工作惬意感受;第二,工作惬意中介空闲工作时间和员工幸福感之间的关系,即空闲工作时间通过工作惬意正向影响员工幸福感;第三,工作疲劳调节工作惬意与工作幸福感之间的关系,当员工感到疲劳度较高时,工作惬意对幸福感的影响作用越强;第四,工作疲劳正向调节工作惬意在空闲工作时间与幸福感之间的中介作用,即当员工感到疲劳度较高,工作惬意的中介效应越强。 Most studies concentrated on how to help employees work effectively, but this paper focus on the benefit of idleness. Based on pacing theory and conservation of resources theory, we explore the relationship among work-related idle time, work-related flow and employees' well-being, as well as the moderation effect of the work exhaustion. We collected 140 self-reported questionnaires. The results show that: (1) work-related idle time is positively related to work-related flow; (2) work-related flow mediates the relationship between work-related idle time and employees' well-being; (3) work exhaustion moderated the relationship between work-related idle time and employees' well- being, and the relationship is strong when work exhaustion is high rather than low. (4) Work exhaustion moderates the mediation effect of work-related flow between work-related idle time and employees' well-being.
