医护人员工作压力、心理弹性和工作满意度的关系 被引量:17

The Relationship Between Work Stress,Psychological Resilience and Job Satisfaction of Medical Workers

摘要 目的:考察医护人员工作压力、心理弹性和工作满意度之间的关系,为后期提升医护人员工作满意度提供借鉴。方法:采用工作压力量表、心理弹性量表和工作满意度问卷对371名医护人员的工作压力、心理弹性和工作满意度进行调查。结果:医护人员的工作满意度总分与工作压力总分呈显著负相关(r=-0.468,P〈0.01),与心理弹性总分呈显著正相关(r=0.450,P〈0.01);内在工作满意度与工作压力总分呈显著负相关(r=-0.389,P〈0.01),与心理弹性总分及其各维度显著正相关(P〈0.01);外在工作满意度与工作压力呈显著负相关(r=-0.461,P〈0.01),与心理弹性总分及其各维度显著正相关(P〈0.01);工作压力能显著负向预测医护人员的内在工作满意度(β=-0.310,P〈0.001),心理弹性则显著正向预测医护人员的内在工作满意度(β=0.394,P〈0.001);工作压力能显著负向预测医护人员的外在工作满意度(β=-0.408,P〈0.001),心理弹性则显著正向预测医护人员的外在工作满意度(β=0.261,P〈0.001);心理弹性各维度中仅自强(β=0.441,P〈0.001)能显著预测医护人员的内在工作满意度,自强(β=0.170,P〈0.05)和乐观(β=0.133,P〈0.05)能显著预测医护人员的外在工作满意度。结论:工作压力和心理弹性对医护人员工作满意度有重要影响。 Objective: To examine the relationship between work stress,psychological resilience and medical workers' job satisfaction,and provide reference for improving the workers ' job satisfaction in the later period. Methods: Working stress scale,resilience scale,and job satisfaction questionnaire were used to test 371 medical workers' working stress,psychological resilience and job satisfaction. Results: Medical workers' job satisfaction was negatively correlated with work stress( t =-0.468,P〈0.01) and positively correlated with psychological resilience( t = 0.450,P〈0.01); Intrinsic job satisfaction was significantly negatively correlated with work stress( t =-0.389,P〈0.01),and positively correlated with total score of psychological resilience and its dimensions( P〈0.01); External job satisfaction was significantly negatively correlated with work stress( t =-0.461,P〈0.01),and positively correlated with total score of psychological resilience and its dimensions( P〈0. 01); Work stress( β =-0.310,P〈0.001) and psychological resilience( β = 0.394,P〈0.001) could predict medical workers' intrinsic job satisfaction negatively and positively; Work stress( β =-0.408,P〈0.001) and psychological resilience( β = 0. 261,P〈0. 001)could predict medical workers' external job satisfaction negatively and positively; Self-improvement( β = 0. 441,P〈0. 001)could predict medical workers' intrinsic job satisfaction,self-improvement( β = 0.170,P〈0.05) and optimism( β = 0.133,P〈0.05) could predict medical workers' external job satisfaction.Conclusion: Work stress and psychological resilience have an important effect on medical workers' job satisfaction.
