护理专业小组模式培训提高临床护士核心能力研究 被引量:28

摘要 目的对护理专业小组进行规范化培训,以提高全院护士核心能力。方法将原7个护理专业小组共428人,扩充至15个小组共747人;构建临床专科护士核心能力评价指标,对小组成员开展理论、技能培训及临床实践;对小组成员适时调整。实施2年后评价效果。结果护士核心能力7个维度得分、理论操作考核成绩显著提高(均P<0.01);开设了伤口造口、糖尿病、骨科、儿科、管道、腹膜透析专科护理门诊,年门诊量达2 437~3 545例次;护士离职率显著下降,患者满意度显著上升(均P<0.01);护士科研能力明显提高,学会任职人数增加。结论扩展护理专业小组并进行规范化培训,以骨干带动整体,促进了全院护士核心能力、职业成就感和患者满意度的提高。 Objective To improve core competencies of the whole hospital nursing staff by providing standardized training for specialty teams.Methods We built 15 specialty teams involving 747 nurses from the original 7 teams of 428 nurses,formulated core competency evaluation indexes,provided theoretical and skills training and clinical practice,and adjusted team-member composition.The effect was evaluated 2 years after the implementation.Results The scores of seven dimensions of nurses′core competency,as well as the theoretical and skill test scores were significantly improved(P〈0.01 for all).We implemented specialized wound stoma clinics,diabetes clinics,orthopedic clinics,paediatric clinics,catheter management clinics and peritoneal dialysis clinics,with the annual visits being 2 437 to 3 545.Turnover rate of nurses significantly decreased and patient satisfaction significantly increased(P〈0.01 for both).Nurses′scientific research ability and service in academic associations were increased.Conclusion Expanding specialty teams and providing standardized training for team members could improve core competency and career achievement of the whole hospital nurses who are motivated and guided by the team members,which eventually enhances patient satisfaction.
