组织变革背景下护士长工作体验的质性研究 被引量:5

Qualitative study on work experience of head nurses under the background of organizational change

摘要 目的探讨组织变革背景下护士长的工作体验,为医院管理者对护士长进行针对性管理提供依据。方法采取质性研究中的现象学研究法,以面对面、半结构式访谈方式对10名护士长进行深度访谈,运用Colaizzi 7步分析法形成主题。结果提炼出5个主题:管理工作更加系统化、规范化;适应性调整管理方法;管理压力较大;工作家庭冲突明显;支持需求明确。结论医院管理者应重视组织变革给护士长管理带来的工作压力和挑战,帮助护士长积极寻求减轻工作压力的有效方式,提高管理效率和效益。 Objective To explore the work experience of head nurses under the background of organizational change,and provide the basis for hospital managers to manage the head nurses.Methods By using the phenomenological research method,we enrolled 10 head nurses to join a face-to-face and semi-structured in depth interview.Then we used Colaizzi′s 7 step analysis method to extract the themes.Results We extracted 5 themes:management job was more systematic and standardized;adaptive adjustment of management methods were adopted;the head nurses felt increased pressure in managerial position;the head nurses felt obvious conflicts between work and family;the head nurses had clear needs for support.Conclusion Hospital managers should pay attention to the work pressure and challenge brought by organizational change to the management job of head nurses,and help them seek effective ways to relieve work pressure,and improve management efficiency and benefits.
