职场负面八卦对知识型员工创新绩效的影响研究:员工沉默的中介作用及包容性领导风格的调节作用 被引量:6

摘要 职场负面八卦近年来受到学者们的广泛关注,这种职场负面行为需要管理者妥善的干预和引导。论文站在八卦目标的视角,以从事创新性工作的知识型员工为样本,探讨员工沉默在职场负面八卦与知识型员工创新绩效之间的中介作用,并将包容性领导风格纳入研究框架,考察包容性领导在职场负面八卦与员工沉默之间的调节作用。研究过程采用问卷调查法,并结合SPSS统计学分析软件进行多元回归分析,最终得出结论:(1)职场负面八卦对知识型员工创新绩效有显著的负向影响;(2)员工沉默在职场负面八卦与知识型员工创新绩效之间起部分中介作用;(3)包容性领导对于职场负面八卦与员工沉默之间的关系具有负向的调节作用,低包容性领导作用下,职场负面八卦对员工沉默有显著的正向影响,而高包容性领导的作用可以减弱两者之间的影响强度。 The workplace-based negative gossip has received much concern from the scholars concerned in recent years,which requires the proper intervention and guidance of the managers. From the perspective of gossipers' intention,this paper takes knowledge-based employees engaged in innovative work as a sample to explore the mediating role of employee silence between workplace-based negative gossip and innovative performance of knowledge-based employees,and incorporates inclusive leadership style into the research framework to examine the moderating effect between workplace-based negative gossip and employee silence. It adopts the questionnaire survey method and SPSS statistical software to carry out a multiple regression analysis,and concludes as follows:(1) workplace-based negative gossip has a significant impact on the innovative performance of knowledge-based employees;(2) employee silence plays a mediating role between workplace-based negative gossip and innovative performance of knowledge-based employees;(3)the inclusive leadership style has a negative moderating effect on the relationship between workplace-based negative gossip and employee silence. Under the effect of low-inclusive leadership,workplace-based negative gossip has a significant positive impact on employee silence,while high-inclusive leadership can reduce the intensity of their impact.
