摘要
目的:本研究旨在运用盖洛普员工敬业度量表、怡安翰威特敬业度量表、合益管理风格对江苏省三级公立医院药学技术人员敬业度与管理风格进行测量,了解目前公立医院药学技术人员的敬业度现状,并对药学技术人员敬业度的提升给予建议。方法:使用医疗机构盖洛普员工敬业度调查问卷、医疗机构员工敬业度调查综合问卷、医疗机构合益管理风格调查问卷,以江苏省三级公立医院22家,其中216名医务人员(包括145位药学技术人员)作为研究对象,通过江苏省继续教育研讨会进行问卷调查,并通过描述性统计、单个样本检验、卡方统计等统计方法,分析不同人口学特征下的敬业度表现及其影响因素的得分是否存在差异,通过定性和定量分析相结合的方法,给予药学技术人员敬业度提升的实际建议。结果:通过实证调查分析,发现江苏省三级公立医院药学技术人员的整体敬业度水平处在中等偏上水平。通过经典两份不同敬业度量表进行研究,从全方位了解药学技术人员敬业度状况,深层次知悉药学管理职位的药师无法看到职业的未来,不知药学管理对于医院与国家的重要性意义。在其他医疗人员敬业度研究中是越资深越敬业,而药学专业技术人员最敬业的是1~5年的药师。创造性利用管理风格量表,分析出药学管理人员同质化的管理特性,缺乏领头型管理风格,对工作标准没有清晰的熟知。结论:①对政府职能部门实际建议:调整对医院考评指标、改变药学部主管轮岗制度、修正药学教育模式;②对医院管理者的实际建议:建立药学管理者的职业发展方向、提倡领头型管理风格、建立不同管理层级的绩效考核目标、适时给予激励、建立提案制度。
The research uses the Gallup EE survey questionnaires,medical institution EE comprehensive survey questionnaires and medical institution Hay management style survey questionnaires,takes216medical workers(including145pharmaceutical technicians)of22Class-III public hospitals of Jiangsu province,through a further education seminar of Jiangsu province,conduct questionnaire surveys,through descriptive statistics,sample test and square statistics,analyze whether there is any difference to engagement and influencing factors of people with different demographic characteristics,by combining qualitative and quantitative analysis,put forward real suggestions for raising engagement of pharmaceutical technicians.Results:Through empirical surveys and analysis,the research discovers that the overall engagement levels of pharmaceutical technicians of Class-III public hospitals of Jiangsu province are still at the medium and above levels.Through researches of two different copies of engagement tables,make all-around understanding of pharmaceutical technicians'engagement,the pharmaceutical workers with in-depth understanding of the pharmaceutical management posts cannot see job future,and don't know the important meanings of pharmaceutical management for hospitals and state.In the researches of engagement of the other medical workers,the more the working years are,the higher engagement is,the pharmaceutical technicians with1-5years of working years enjoy the highest engagement.Create tables favorable for management style,analyze characteristics of homogenous management of pharmaceutical managers,lack pioneer management style,and don't have clear recognition of work standards.Conclusions:①Real suggestions for government departments:adjust hospital evaluation indicators,change pharmaceutical director rotation system,and correct pharmaceutical education model;②Real suggestions for hospital managers:fix job development direction for pharmaceutical managers,promote pioneer management style,establish performance evaluation objectives for different management levels,timely grant motivations,and establish proposal system.
