摘要
农村教师是农村教育发展的关键要素,教师的流动意愿直接影响着农村教师队伍的稳定发展。基于农村教师的流动意愿,通过对稳定型教师的个人特征、家庭特征和职业特征三个维度的分析发现:教师的教龄、身份、学历、职称、婚姻、有无子女、来源地以及工资待遇和专业发展满意度是影响教师流动意愿的重要因素。基于稳定型教师的特征分析,可以通过按照教龄逐年提高教师津补贴、加快推进教师编制结构改革、实施农村教师本土化定向培养、增加农村教师在职培训机会、充分发挥"农村教师荣誉制度"作用等方式来吸引和稳定农村教师队伍。
Rural teachers are the key elements of the development of rural schools.Teacher’s mobility intention will directly affect the steady development of rural teachers.The survey of stable teachers in rural schools shows teaching experience,education background,professional title,status,salary,origin and development opportunity affect the stability of rural teachers.Therefore,we can improve teacher’s allowance,accelerate the reform of the organizational structure of teachers,implement the localization oriented training,provide more development opportunities and establish honor system in order to attract and retain rural teachers.
