摘要
运用自我决定理论及文献研究法构建了变革型领导、内在动机及创造过程参与三要素间的概念模型,并提出了相关研究假设,以孟加拉国吉大港出口加工区的知识型员工为案例,对提出的相关假设进行了实证分析与验证,研究表明:变革型领导有利于引导员工做出创造性过程参与的行为,且会增强其内在动机;内在动机对创造过程参与有积极影响,并在变革型领导和创造过程参与之间存在中介效应。研究旨在论证变革型领导对创造过程参与的影响,并验证内在动机的完全中介效应,从而通过改善领导行为而促进知识型员工的创新行为。
Based on the theory of self-determination,this paper constructs the conceptual model through literature research and puts forward the research hypothesis.It analyzes the knowledge-workers in the export processing area of Chittagong,Bangladesh.The research shows that transformational leadership is helpful to guide employees to make creative process engagement,and will enhance their intrinsic motivation;Intrinsic motivation has a positive effect on creative process engagement,and there is mediating effect between transformational leadership and creative process engagement.The purpose of the study is to demonstrate the impact of transformational leadership on creative process engagement and to verify the full mediating effect of intrinsic motivation so as to promote the innovative behavior of knowledge-workers by improving leadership behavior.
