摘要
本文从个人能力和组织支持的视角探讨了文化智力对外派绩效的影响机制,并分析了外派适应的中介作用与文化差异、组织支持感、领导-成员交换的调节效应。研究结果显示:文化智力对外派绩效有显著正向影响,外派适应起中介作用;文化差异在文化智力与外派适应关系中的调节作用显著,文化差异越大,文化智力与外派适应的关系越明显;组织支持感的研究结果与理论假设不同,本文研究中组织支持感在外派适应和外派绩效关系中的调节作用并不显著;领导-成员交换在外派适应与外派绩效关系中的调节作用显著,领导-成员交换质量越高,外派适应与外派绩效的关系越明显。
This paper researches the mechanism of cultural intelligence and the expatriate performance from the perspective of personal ability and organizational support,and analyzes the mediating effect of expatriate adaptation and the moderating effect of culture difference,perceived organizational support and leader-member exchange.This study finds that cultural intelligence has significantly positive effect on expatriate performance;expatriate adaptation acts as the mediator between cultural intelligence and expatriate performance;cultural difference can effectively moderate the relationship between cultural intelligence and expatriate adaptation;the bigger the cultural difference,the more obvious the relationship between cultural intelligence and expatriate adaptation;the moderating role of perceived organizational support on the relationship between expatriate adaptation and expatriate performance is not significant in this study;the moderating role of leader-member exchange on the relationship between expatriate adaptation and expatriate performance is significant;the higher the quality of leader-member exchange,the more obvious the relationship between expatriate adaptation and expatriate performance.
