团队锦标赛视角下心智模型质量对团队创造力的影响研究 被引量:2

The Influence of Shared Mental Models on Team Creativity Based on the Perspective of Rank-Order Tournaments

摘要 学术优先权是高校科研团队锦标赛的激励目标,却面临弱化合作、利益冲突、相互拆台等潜在风险,而共享心智模型质量对协调团队冲突、提升成员凝聚力具有重要作用。基于华南地区101个高校科研团队的调研资料,以共享心智模型质量为调节变量,探讨了锦标赛视角下团队冲突对团队创造力的作用机理。研究表明:任务冲突对团队创造力的影响效果呈倒U形关系,而关系冲突对团队创造力有显著的负向影响;共享心智模型质量对二者关系存在显著的调节作用,准确性对任务冲突与团队创造力的关系有显著的正向调节效果,一致性对关系冲突与团队创造力关系有显著负向调节作用。研究结论丰富了团队合作与竞争关系的内涵,也为高校科研团队能力构建、关系协调提供了参考依据。 Academic priority is the incentive goal for university scientific research teams in the rank-order tournament,which confronts some potential risks,such as weaken cooperation,conflict of interest,and mutual disrupting risks.The shared mental models(SMM)are propitious to coordinate the team conflict and promote the members’cohesion.Based on the survey data of 101 university research teams in South China,the research,with the SMM as a moderator,explores the impact of team conflict on team creativity from the perspective of rank-order tournament.The results show that task conflict has an inverted u-shaped effect on team creativity,while relationship conflict has a significantly negative impact on team creativity.The SMM has a significantly moderating effect on teams’conflicts and creativity:the accuracy of the SMM positively moderates the relation between task conflict and creativity,while the similarity of SMM negatively moderates the relationship between relation conflict and creativity.The conclusion enriches the connotation of team cooperation and competition relations,and also provides reference for the capability constructions and the relationship coordinations of the university scientific research teams.
