挑战-阻碍性压力对科研人员绩效的影响研究——有调节的中介模型 被引量:1

The Influencing Mechanism of Challenge-Hindrance Stress on Performance of Scientific Research Personnel:A Moderated Mediation Model

摘要 通过对326名科研人员的问卷调查,研究挑战-阻碍性压力对工作绩效的作用机制,以及工作控制感的调节作用与主管支持感的中介作用。结果表明:挑战性压力对工作绩效具有显著正向影响,阻碍性压力对工作绩效具有显著负向影响;主管支持感在挑战性压力与工作绩效之间起完全中介作用;工作控制感增强了挑战-阻碍性压力对主管支持感的作用,此外,工作控制感调节了主管支持感在挑战-阻碍性压力与工作绩效之间的中介作用,表现为被调节的中介作用模式;挑战-阻碍性压力对个体绩效存在最佳与最劣组合效应。 Through the survey data of 326 scientific research personnel,the paper studies the working mechanism of challengehindrance stress on job performance,the regulating effect of job control and the mediation role of perceived supervisor support.The results show that challenge stress has a significant positive influence on job performance,hindrance stress has a significant negative effects on job performance.And the perceived supervisor support plays a mediating role between challenge stress and job performance.Job control enhances the role of challengehindrance stress on perceived supervisor support;in addition,job control regulates the mediating effect of perceived supervisor support between challengehindrance stress and job performance,showing the moderated mediation effect mode.Finally,challengehindrance stress has the best and the worst combination effect of individual performance.
