摘要
通过对326名科研人员的问卷调查,研究挑战-阻碍性压力对工作绩效的作用机制,以及工作控制感的调节作用与主管支持感的中介作用。结果表明:挑战性压力对工作绩效具有显著正向影响,阻碍性压力对工作绩效具有显著负向影响;主管支持感在挑战性压力与工作绩效之间起完全中介作用;工作控制感增强了挑战-阻碍性压力对主管支持感的作用,此外,工作控制感调节了主管支持感在挑战-阻碍性压力与工作绩效之间的中介作用,表现为被调节的中介作用模式;挑战-阻碍性压力对个体绩效存在最佳与最劣组合效应。
Through the survey data of 326 scientific research personnel,the paper studies the working mechanism of challengehindrance stress on job performance,the regulating effect of job control and the mediation role of perceived supervisor support.The results show that challenge stress has a significant positive influence on job performance,hindrance stress has a significant negative effects on job performance.And the perceived supervisor support plays a mediating role between challenge stress and job performance.Job control enhances the role of challengehindrance stress on perceived supervisor support;in addition,job control regulates the mediating effect of perceived supervisor support between challengehindrance stress and job performance,showing the moderated mediation effect mode.Finally,challengehindrance stress has the best and the worst combination effect of individual performance.
