医生职业承诺:基于广州市某三甲综合性医院实证研究 被引量:1

摘要 目的:通过对广州市某三甲综合医院医生的职业承诺量表调查,了解新医改背景下公立医院医生的职业承诺状况,并基于实证调查结果分析,探索改进医生职业承诺的有效措施。方法:采用三维度职业承诺量表,对该院所有在职医生进行调查。结果:该院医生总体职业承诺得分为3.38±0.46。年龄、从医年限与职业承诺呈显著正相关(P<0.01),职业承诺、情感承诺、规范承诺得分在代表年资的因素得分上呈现出两头高、中间低"U"型格局。结论:医院管理者应树立多维的医生职业承诺观,通过加强医生规范承诺教育、处理好薪酬与职业承诺的辩证关系,注重中青年医生的正向职业引导,多维举措协同并进,提高医生的职业承诺水平。 Objectives:To recognize the state of physicians’occupational commitment in public hospitals under the background of healthcare reform by carrying out an occupational commitment questionnaire investigation in a top tertiary general hospital in Guangzhou.Methods:Occupational Commitment Questionnaire(OCQ)developed by Meyer and Allen was used,and all physicians working in the hospital were investigated.Results:Mean score of the OCQ was 3.38±0.46.Fact of age,working years were positively correlated(P<0.01)with OC.Scores of OC,AC,and NC were high at both ends,low in the middle,which like the“U”pattern on the behalf of seniority factors.Conclusion:Hospital managers should establish multidimensional view on physicians’OC.Level of OC could be improved by strengthening NC education,and handling well the dialectical relationship between OC and compensation,focusing on young physician's positive occupation guidance,collaborative and multidimensional initiatives,could improve the physician's overall OC level.
