探索住院医师规范化培训基地教学管理人员胜任力模型构建 被引量:4

Building a competency model of teaching administrators at the standardized residency training bases

摘要 以麦克里兰的胜任力及冰山模型为理论基础,探索建立住院医师规范化培训(住培)基地教学管理人员应具备的胜任力结构模型,为客观衡量教学管理人员的胜任力提供参考依据。采用文献查阅、行为事件访谈法探究住培基地教学管理人员胜任力的有关核心因素,编制出胜任力调查问卷,对320名基地主任、教学秘书及教学行政管理人员进行问卷调查,将所获数据运用信度检验与因子分析等统计学方法进行处理和分析。经主成分分析和最大方差旋转得出管理能力、专业技能、职业素养、个性特征4个维度的胜任力因子及其所包含的39项胜任力特征。通过构建"住培基地教学管理人员胜任力模型",为优秀教学管理人员的选拔、考评、激励、培训以及自我发展提供参考和启示,同时,对教学管理人员教学等综合能力的改善、培训质量的提高、住培基地整体水平的提升也有一定的助推作用。 Based on the competency and iceberg model of McClelland,the author explored the competency structure model for teaching administrators at the standardized residency training bases,in order to provide a reference for objectively evaluating the competency of teaching administrators.By literature review and behavioral event interview,the author explored the core factors influencing the competency of teaching administrators at the standardized residency training bases,and designed a questionnaire to investigate the competency of 320 respondents,including directors,teaching secretaries,and teaching administrators of training bases.Then the obtained data were processed and analyzed by using statistical methods such as reliability test and factor analysis.According to the results of principal component analysis and the maximum variance rotation,competency factors of four dimensions including management ability,professional skills,professional quality,and personality characteristics and 39 contained competence characters were identified.By establishing a competency model for teaching administrators at the standardized training bases,we provided a reference and revelation for the selection,evaluation,motivation,training,and self-development of excellent teaching management staffs.Meanwhile,the model can also improve the comprehensive ability of teaching administrators,training quality,and the overall level of standardized residency training bases.
