西藏寄宿制学校教师工作满意度实证研究 被引量:3

A Study on the Job Satisfaction of the Teachers from Boarding Schools in Tibet

摘要 文章参照冯伯麟的《教师工作满意量表》,从自我实现、工作强度、工资收入、领导关系、同事关系5个维度对西藏义务教育阶段933名寄宿制学校教师、333名非寄宿制学校教师的工作满意度进行了调查,其结果表明:西藏寄宿制学校教师满意度不高,寄宿制学校与非寄宿制学校教师满意度存在显著差异,寄宿制学校教师满意度在海拔高度变量及性别、年龄、学历等人口学变量上存在群体性差异。文章同时建议:制定寄宿制学校的相关法规、建设标准和监管措施;尽快出台西藏教师编制新标准,促进教师资源合理配置;落实边远艰苦地区教师专项津贴,对教师进行合理补偿和激励;提升"教工之家"的服务质量,增强教师的归属感和满意度。 according to FENG Bolin’s"teachers'job satisfaction scale",an investigation has been carried out on the job satisfaction of 933 teachers from boarding schools and 333 from non-boarding schools for the compulsory education in Tibet from 5 dimensions,their self realization,work intensity,wage income,leading-subordinating relationship,and relationship between colleagues.The result shows that:boarding school teachers'job satisfaction index is not high,and there are significant differences on the job satisfaction between the teachers from boarding schools and the ones from non-boarding schools.There are group differences among the teachers from boarding schools on attitude,gender,age,education and other demographic variables.We put forward the following suggestions:we should formulate relevant laws and regulations,build standards and work out supervision measures for boarding schools.And we should provide special subsidies for the teachers in remote areas and the areas with very hard conditions to compensate and encourage the teachers there.A new standard should be formulated for the teachers in Tibet as soon as possible to promote the teachers’allocation there.The boarding schools should improve their service quality of the"teachers'home"to enhance the sense of belonging and satis?faction of the teachers.
