摘要
本研究整合道义公平理论和公平启发理论,构建了自恋型领导与员工偏差行为关系的研究模型。通过三阶段的问卷调查,检验了在自恋型领导与员工偏差行为的关系、道义公平的中介作用及环境不确定性的调节作用。研究结果表明:(1)自恋型领导对员工偏差行为有显著正向影响,道义公平部分中介了二者之间的关系;(2)环境不确定性在自恋型领导与道义公平的关系之间起负向调节作用。与高环境不确定性相比,低环境不确定性情景下自恋型领导会让员工感知到更低的道义公平。(3)道义公平在自恋型领导与员工偏差行为之间的中介作用被环境不确定性负向调节,即环境不确定性越高,道义公平的中介作用则越弱;反之越强。研究结果揭示了自恋型领导的多面性及其非伦理行为的传染效应,为组织预防自恋型领导的负面影响和消除员工的偏差行为提供了理论启示与实践指引。
This study integrates deontic justice theory and fairness heuristic theory to construct a research model of the relationship between narcissistic leadership and employee deviant behaviors.Through the three-stage questionnaire,we examine the relationship between narcissistic leadership and employee deviant behaviors,the mediating role of deontic justice and the moderating role of environmental uncertainty.The results show that:1)Narcissistic leadership has a significant positive impact on employee deviant behaviors and deontic justice plays a partial mediating role between them;2)environmental uncertainty negatively moderates the relationship between narcissistic leadership and deontic justice.Narcissistic leadership will make employees perceive lower deontic justice in low uncertainty environment than in high uncertainty environment;3)environmental uncertainty negatively moderates the mediating effect of deontic justice on the relationship between narcissistic leadership and employee deviant behaviors.The higher the environmental uncertainty,the weaker the mediating effect is,and vice versa.The findings of the paper reveal the multifaceted nature of narcissistic leadership and the contagious effect of unethical behaviors of narcissistic leaders,which provides theoretical implications and practical guidelines for the organization to prevent the negative effects of narcissistic leadership and eliminate the deviant behaviors of employees.
