摘要
采用57位团队主管和303位下属配对追踪数据,探讨了教练型领导对建言行为跨层次影响的中介机制和边界条件。研究结果表明:(1)教练型领导显著正向影响下属的建言行为;(2)心理资本在教练型领导与建言行为间起中介作用;(3)共事时间对教练型领导与下属心理资本的正向关系有着显著强化作用;(4)教练型领导与共事时间的交互作用通过心理资本的中介作用,进而影响下属的建言行为。
The present study adopted a supervisor-subordinate-dyad sample of 303 employees and 57 team leaders from enterprises in Southern China,to examine the mediating mechanism and boundary condition of the cross-level influence of coaching leadership on employee voice behavior.The results showed that:(1)Coaching leadership was positively related to subordinates’voice behavior.(2)The subordinates’psychological capital mediated the relationship between coaching leadership and voice behavior.(3)The supervisor-subordinate dyadic tenure moderated the relationship between coaching leadership and subordinates’psychological capital.(4)The interaction between coaching leadership and supervisor-subordinate dyadic tenure influenced employee voice behavior through follower subordinates’psychological capital.
