摘要
[目的]构建肿瘤专业护士培养与管理方案。[方法]以行动研究为方法,以Benner从"新手到专家"模型为框架,应用专家咨询法(Delphi法),构建基于能力的肿瘤专业护士分层管理方案。[结果]构建的方案包括肿瘤专业护士分层准入标准、核心能力及分层核心能力标准、分层培训计划、考核计划及晋级管理等。并实施方案,证实方案对于提升肿瘤专业护士能力、促进团队建设的作用。[结论]构建基于能力的肿瘤专业护士分层管理方案打破了目前护理人员的"平台式"管理模式,可为其他专业护理人员的分层管理提供借鉴。
Objective:To construct a nurse training and management program for oncology professional nurses.Methods:Taking action research as a method,Benner′s"novice to expert"model as the framework,and the Delphi method was used to construct a hierarchical management program for oncology professional nurses.Results:The constructed program included stratified access criteria,core competence and stratified core competence standards,stratified training plans assessment plans and promotion management for oncology professional nurses.After implementation of the program,the role of the program was confirmed in improving the ability of oncology professional nurses and promoting team building.Conclusions:The stratified management program of the oncology professional nurses based on ability was built to break the current“platform”management mode of nursing staff.It could provide the reference for the hierarchical management of other professional nursing staff.
