Investigation on salary satisfaction of health care practitioners in Guangxi Province

摘要 [目的]了解广西医疗卫生从业者对薪酬总量、绩效考核及分配机制满意度现状,为制订合理薪酬政策提供科学实证依据。[方法]运用文献研究法、专家咨询法、问卷调查法、数理统计法对广西医疗卫生从业者薪酬满意度现状及理想状况进行综合分析。[结果]广西医疗卫生从业者中仅15%对当前薪酬水平满意,18%的人对考核分配制度满意,不足15%的人认为当前收入与付出相匹配,分别有超过40%、80%的人认为合理薪酬水平应在社会平均工资3倍左右、年薪8万以上,近24%的人认为理想浮动收入应占总薪酬水平的一半。[结论]广西公立医院卫生从业者对当前薪酬水平满意度较低,绝大多数人认为理想薪酬与时下收入不匹配,不同岗位在分配考核制度、收入-价值体现程度、收入-付出体现程度等维度上有一定差异,应注意通过综合措施加以改善。 Objective To understand the status quo of satisfaction to salary gross,performance appraisal and distribution mechanism in medical and health care practitioners so as to provide scientific evidence for the formulation of reasonable remuneration policies.Methods Took literature review,expert consultation and questionnaire survey to analyze the status quo of salary satisfaction and ideal situation of health care practitioners in Guangxi Province.Results Among all healthcare practitioners in Guangxi,only 15%were satisfied with current salary level,18%were satisfied with performance appraisal and distribution system,less than 15%thought that current income could matched their labor input,more than 40%and 80%respectively thought that the reasonable salary level should be approximately three times of social average wage and annual salary should be more than eighty thousands,and nearly 24%thought that the ideal floating income should accounted for half of the overall remuneration level.Conclusions Health care practitioners in public hospitals in Guangxi Province have low satisfaction on current remuneration,and most of them think that it is unmatched with ideal remuneration.There are certain differences at dimensionality among different positions in terms of performance appraisal and distribution mechanism,income-value and income-pay out embodiment degree which should be improved through comprehensive measures.
