摘要
以新生代知识型员工为样本,人力资本、社会资本和心理资本为自变量,工作满意度为中介,工作特征为调节,探索其对创新绩效的影响。研究结果表明,新生代知识型员工的三大资本分别对其工作满意度和创新绩效有显著的正向影响;工作满意度在三大资本对其创新绩效的影响中起着部分中介的作用;工作特征会显著正向调节工作满意度对其创新绩效的影响;三大资本的协同作用能较大影响其创新绩效和工作满意度。
This research tests a theoretical model linking employees’human capital,social capital and psychological capital with job satisfaction,job characteristics,it investigates how to enhance the Cenozoic knowledge employees’creative performance.The results showed that firstly,human capital,social capital and psychological capital positively affect the cenozoic knowledge employees’creative performances;secondly,employees’job satisfaction partly mediates the relationship between human capital,social capital,psychological capital and creative performances;thirdly,the cenozoic knowledge employees’job characteristics can moderate the relationship between job satisfaction and creative performances;fourthly,the synergy of the three capitals can greatly affect the innovation performance and job satisfaction.
