摘要
目前,员工建言行为的前因变量成为学者们的研究热点。本文以工作特征模型、工作需求—资源模型、社会交换理论等经典理论为研究基础,探讨工作自主性通过影响工作投入对员工建言行为产生的影响,同时运用SPSS、AMOS、Mplus等分析软件,尝试性地分析主动性人格在这一过程中的调节作用。研究结果表明:工作自主性正向影响员工建言行为;工作投入在这一关系中起到不完全中介作用;主动性人格具有显著的调节作用,强化了工作投入和员工建言行为之间的关系。在管理实践中,为了获得更多高质量的员工建言行为,管理者应在工作方法、工作安排、工作标准等方面给予员工更多的自主性,并且时刻关注员工的身体健康和情绪状态,此外,通过适当的培训和激励来提升员工的主动性人格也是极为重要的。
At present,antecedent variables of voice behavior have become the research hotspots of scholars.However,the factors about job characteristics are rarely researched.Based on the classic theories of job characteristics model,job demand-resource model,and social exchange theory,this paper explores the impact of job autonomy on voice behavior through affecting work engagement,and tries to analyze the moderating role of proactive personality in such process by using software tools like SPSS,AMOS,and Mplus.The findings are:job autonomy has a positive impact on voice behavior;the mediating mechanism of work engagement between job autonomy and voice behavior is partial;the moderating effect of proactive personality is significant,which means the association between work engagement and voice behavior is stronger for those employees with high-level proactive personality.In order to get more high-quality advice,managers should not only expand the autonomy of employees in working methods,arrangements,and standards,but also pay more attention to the physical health as well as emotional state of employees.Moreover,it s particularly essential to attach more importance to the improvement of proactive personality through a series of training and motivation.
