摘要
组织学习与吸收能力的关系已经得到学界广泛认同,但组织学习作为一个跨越个体、团队与组织层面的概念,现有研究忽略了组织学习的不同层次对吸收能力的影响。通过引入组织知识的两个静态与动态的表征:知识存量与知识流量,基于互补性视角,研究不同层次学习间的互补性对吸收能力的直接影响,以及组织知识在组织学习与吸收能力间的作用。研究表明:个体、团队、组织三个层次学习间的互补性正向影响吸收能力,并对知识存量与知识流量产生积极影响;知识流量在组织学习与吸收能力间存在部分中介作用。最后,从构建支持多层次组织学习的情境与平衡知识两个维度方面提出对策建议。
The relationship between absorptive capacity and organizational learning has been widely recognized,but organizational learning,as a concept that spans the individual,team and organizational level,has been neglected by existing studies on the influence of different levels of organizational learning on absorptive capacity.By introducing static and dynamic dimensions of organizational knowledge:knowledge stocks and knowledge flows,based on complementarity perspective,we examine the direct impact of complementarity among different levels of learning on absorptive capacity,and the role of organizational knowledge in organizational learning and absorptive capacity.The results show that the complementarity of the three organizational learning levels has a positive effect on absorptive capacity,and also has a positive impact on knowledge stocks and knowledge flows;and knowledge flows have a partial mediation effect.Finally,practical implications are discussed from the aspects of constructing contexts and balancing knowledge to support multilevel organizational learning.
