摘要
近年来,领导正直逐渐受到管理学界的高度重视。基于社会学习理论,本文构建了多层次的管理者领导正直的涓滴效应模型,并对通过"高层管理者-中层管理者-基层员工"配对样本收集的数据进行验证。结果表明:高层管理者的领导正直能够显著地正向影响中层管理者的领导正直,产生涓滴效应;高层管理者的领导正直能够显著地负向影响基层员工的组织政治知觉,中层管理者的领导正直在其中起完全中介作用,并产生溢出效应。基于此,本文提出管理者要转变领导风格、组织要加强关于领导正直的培训、建立公平公正的企业文化、引入领导正直的招聘甄别体系等对策,以减少组织政治行为。
In recent years,leader integrity has been paid special attention to in management academia.Based on the theory of social learning,this paper constructs Trickle-down Effect Model of leader integrity of leaders at different levels from the perspective of social learning,and verifies the data collected through the pairing samples of top managers,middle managers and bottom employees.The result shows:top managers'leader integrity has a significant positive effect on that of middle managers,which has a Trickle-down Effect;top managers have a remarkable negative effect on perceptions of organizational politics of grass-roots employees,and middle managers'leader integrity has a completely mediating effect in it,which engenders Spillover Effect.Based on this,this paper proposes countermeasures that managers should change their leadership styles,and organizations should strengthen training on leadership integrity,establish a fair and equitable corporate culture,and introduce the recruitment and recognition system with leading integrity in order to reduce the level of perceptions of organizational politics of grassroots employees.
