摘要
本研究主要目的在于探讨公务人员的组织变革不确定感、信任和服务导向公民行为之间的关系,并探讨调节焦点是否会对组织变革不确定感、信任和服务导向公民行为的关系产生干扰作用。回收有效问卷450份,主要研究对象为进行组织变革的台中市、台南市和高雄市。研究结果显示:员工组织变革不确定感对信任和服务导向公民行为有显著的负向影响;员工信任对服务导向公民行为有显著的正向影响;员工信任对员工组织变革不确定感和服务导向公民行为的关系会产生中介效果;调节焦点对员工组织变革不确定感与服务导向公民行为的关系具有干扰效果;调节焦点对信任与服务导向公民行为的关系也具有干扰效果。
The purpose of this study is to investigate the relationship and implication about employees’uncertainty of organizational change,trust and service-oriented citizenship behavior.It also examines the moderator effect of regulatory focus on the relationships between employees’uncertainty of organizational change,trust.and service-oriented citizenship behavior.Four hundred and fifty analyzable surveys were received from employees of five Taiwan Residents governmental departments undergoing change.These surveys were conducted within the Taichung city,Tainan city,and the Kaohsiung city.Results showed that employees’uncertainty of organizational change had a significant negative influence on trust and service-oriented citizenship behavior.Additionally,employees’trust had a significant positive influence on service-oriented citizenship behavior.However,a mediator effect of trust on the relationship between employees’uncertainty of organizational change,and service-oriented citizenship behavior.Finally,regulatory focus had a moderation effect on the relationship between employees’uncertainty of organizational change,and service-oriented citizenship behavior.It also regulatory had a negative moderation effect on the relationship between trust and service-oriented citizenship behavior.
