摘要
员工变革支持行为是组织变革成功的关键。组织如何促使员工产生这种行为,是借助于优秀的领导管理,还是严格的筛选体系?对此,文章基于相关理论和文献构建了一个理论模型,采用160组配对数据建立回归模型,运用Mplus 7.0进行分析。研究结果表明,魅力型领导对变革支持行为有显著正向影响,变革开放性对变革支持行为有显著正向影响,变革开放性在魅力型领导和变革支持行为之间起中介作用,员工的适用性和员工的KSAOs对变革支持行为无显著影响,变革开放性在员工的适用性和变革支持行为之间起中介作用、在员工的KSAOs和变革支持行为之间不起中介作用。最后,对领导提出培养魅力型领导管理风格的建议,对人力资源管理者提出在招聘和甄选新员工时关注其知识、技能和能力等建议。
Employee′s change-supportive behavior is the key to the success of organizational change.How do organizations motivate employees to do this?It is through excellent leadership management,or strict recruitment and selection system.In this paper,a theoretical model was constructed based on relevant theories and literatures,and a regression model was built with 160 pairs of data,and Mplus 7.0 was used for analysis.The research results show that charismatic leadership has a significant positive influence on change-supportive behavior;openness to change has a significant positive impact on change-supportive behavior;openness to change is an intermediary between charismatic leadership and change-supportive behavior;employee′s suitability and employee′s KSAOs have no significant influence on change-supportive behavior;openness to change plays an intermediary role between employee′s suitability and change-supportive behavior,and cannot mediate employee′s KSAOs and change-supportive behavior.Finally,it is suggested that leaders develop charismatic leadership management style.and human resource managers pay attention to their knowledge,skills,abilities and others when recruiting and selecting new employees.
