重庆市基层卫生人员激励因素研究

Study on Incentive Factors of Health Care Workers in the Primary Medical Institutions in Chongqing

目的探索重庆市基层卫生人员的激励因素,为制定合理激励政策提供科学依据。方法基线调查1 800名重庆市基层医务人员,采用单因素方差分析、因子分析、多元线性回归等统计学方法,分析影响基层卫生人员工作整体满意度的激励因素。结果 (1)不同性别(χ2=0.864,P=0.353)、不同职务(χ2=8.484,P=0.075)的基层卫生人员对工作的整体满意度在统计学上差异没有统计学意义;不同年龄(χ2=12.868,P=0.012)、工龄(χ2=21.000,P=0.000)、学历(χ2=12.037,P=0.017)、职称(χ2=44.099,P=0.000)、所学专业(χ2=11.853,P=0.018)、岗位(χ2=16.701,P=0.002)的基层医疗卫生机构卫生人员对工作的整体满意度在统计学上差异有统计学意义;(2)工作成就感(β′=0.413)、成长与发展(β′=0.370)、薪酬(β′=0.319)是影响基层卫生人员工作整体满意度的前三位因素。结论应高度重视基层业务骨干层的激励机制现状,不断满足基层医务人员自我实现的内在需求。

Objective To explore the incentive factors of health personnel in primary health care institutions in Chongqing,and provide scientific basis for making reasonable incentive policies.Methods A total of 1 800 primary health care workers in Chongqing were investigated.One-way ANOVA,factor analysis and multiple linear regressions were used to analyze the factors influencing the overall satisfaction of the health workers.Results(1) There was statistical difference in the overall satisfaction of primary health workers at different ages,service ages,education background,titles,specialty and jobs(P<0.05);while there was no statistically significant difference at different sexes and positions;(2) Work sense of accomplishment,Growth and development and salary were the top three factors that affected the overall work satisfaction of the primary health workers.Conclusion The status of the incentive mechanism to the backbone layer should be paid more attention and the needs of the primary health workers’ self-realization should be satisfied increase.
