摘要
组织公民行为和越轨行为通常被视为相互对立的行为,做出这两种行为的员工分别被称为"好士兵"和"坏苹果"。但近期研究发现,同一员工往往先后扮演了"好士兵"和"坏苹果"角色。那么,是什么因素导致组织中的"好士兵"变身为"坏苹果"的呢?文章将心理学领域的道德许可效应理论引入组织情境下的员工积极行为和消极行为间影响机理研究之中,深入阐述组织公民行为如何经由道德许可效应引发后续的越轨行为,并探讨公民行为价值取向在这一动态影响过程中的调节机制。研究指出,员工道德自我调节的负反馈机制同样适用于不道德行为范畴,弥补了现有研究的不足,扩展了组织公民行为和越轨行为关系研究视角,加深了我们对于员工越轨行为发生和干预机制的理解。
Organizational citizenship behavior(OCB)and deviant workplace behavior(DWB)are often seen as antithetical,with employees who engage in OCBs described as"good soldiers"and those who engage in DWBs as"bad apples".However,recent research suggests that the same employees might act as"good soldiers"at first and then"bad apples."What turns"good soldiers"into"bad apples"in an organization?In this article,we study the interplay between employees'positive and negative behaviors by extending the moral licensing effect view to an organizational setting.Moral licensingtheory posits that performing morally praiseworthy and socially desirable acts will"license"individuals to display subsequentquestionable or unethical acts.We elaborate how previous/current OCBs lead to subsequent DWBs through moral licensingeffect.Then,we explore and discuss the moderating mechanism of OCBs value orientation in this dynamic process.Thisstudy points out that the negative feedback mechanism of employee moral self-regulation is also applicable to the category ofimmoral behavior,which makes up for the shortcomings of existing research,expands the perspective of the relationshipbetween organizational citizenship behavior and deviant behavior,and deepens our understanding of the occurrence andintervention mechanism of employee deviant behavior.
