运用专家咨询法对住院医师规范化培训师资岗位胜任力的研究

The study of teacher's competency for the standardized residency training with expert consultation

研究符合我国住院医师规范化培训体系的师资岗位胜任力指标,为开展师资精细化管理提供依据。在前期大样本调查问卷分析的基础上,采用专家咨询法,就初步建立的师资岗位胜任力指标体系对17名专家函询调查。在专家意见指导下对指标体系进行调整,最终完成师资岗位胜任力指标的初步构建,包括"专业能力""教学能力"和"职业素养"3个一级指标、9个二级指标和34个三级指标。其中专业能力的二级指标包括"临床能力""临床沟通能力"以及"有正确的临床判断及思维能力"等9个三级指标;教学能力的二级指标包括"教学设计""教学技能""教学材料设计""教学组织与评价"以及"能够引导学生思考和讨论"等13个三级指标;职业素养的二级指标包括"信念与态度""专业成长""个性特点"以及"具备教学热情"等12个三级指标。该指标有较高的科学性和实用性,对师资的准入、培训、评价、激励等全程管理有一定的指导意义。

This article aims to study the competency indicators of teachers in accordance with Chinese standardized residency training,and hope to provide reference for the development of fine management of clinical teachers.Based on the analysis of preliminary large sample questionnaires,17 experts were consulted about the building up competency index systems for clinical teachers.Under the guidance of expert opinions,the index system was fine-tuned,and the preliminary construction of the competency index was eventually completed.It included three first-level indicators,nine second-level indicators and 34 third-level indicators.The second-level indicators of professional ability included clinical ability,clinical communication ability,and nine third-level indicators such as the ability of correct clinical judgment and thinking.The second-level indicators of teaching ability included teaching design,teaching skills,teaching materials design,teaching organization and evaluation,and 13 third-level indicators such as the ability of leading students to think and discuss.Second-level indicators of professionalism included beliefs and attitudes,professional career path,personality characteristics,and 12 third-level indicators such as teaching enthusiasm.The index is relatively scientific and practical,which might,to a certain extent,guide the whole-course management of teachers'access,training,evaluation and incentives.
