摘要
目的探讨道德认同在家长式领导与亲组织的非伦理行为关系(UPB)间的调节作用。方法采用家长式领导量表、道德认同量表、亲组织的非伦理行为问卷对324名企业员工进行测量。结果 (1)相关分析表明,威权领导与UPB呈显著正相关(r=0.19,P<0.01),仁慈领导与内化道德认同(r=0.31,P<0.001)、象征化道德认同(r=0.38,P<0.001)、道德认同总分(r=0.37,P<0.001)呈显著正相关,德行领导与内化道德认同(r=0.49,P<0.001)、象征化道德认同(r=0.38,P<0.001)、道德认同总分(r=0.46,P<0.001)呈显著正相关,内化道德认同(r=-0.16,P<0.01)、象征化道德认同(r=-0.12,P<0.05)、道德认同总分(r=-0.15,P<0.01)与UPB呈显著负相关。(2)调节效应分析表明,威权领导与象征化道德认同的二元交互作用对UPB预测效应显著(β=0.23,P<0.05),德行领导、内化道德认同、象征化道德认同的三元交互作用对UPB预测效应显著(β=0.31,P<0.05)。结论道德认同在家长式领导与亲组织非伦理行为关系间发挥着一定的调节作用。
Objective To explore the moderating effect of moral identity on the relationship between paternalistic leadership and unethical pro-organizational behaviors(UPB).Methods 324 employees were investigated with Paternalistic Leadership Scale,Moral Identity Scale,Unethical Pro-organizational Behaviors Scale.Results(1)Correlational analysis showed that,authoritarian leadership was positively related to UPB(r=0.19,P<0.01);Benevolence leadership was positively related to moral identity internalization(r=0.31,P<0.001),moral identity symbolization(r=0.38,P<0.001),moral identity(r=0.37,P<0.001);Morality leadership was positively related to moral identity internalization(r=0.49,P<0.001),moral identity symbolization(r=0.38,P<0.001),moral identity(r=0.46,P<0.001);Moral identity internalization(r=-0.16,P<0.01),moral identity symbolization(r=-0.12,P<0.05),moral identity(r=-0.15,P<0.01)was negatively related to UPB.(2)Moderating effect analysis showed that,moral identity symbolization played a moderating role between authoritarian leadership and UPB(β=0.23,P<0.05);moral identity internalization and moral identity symbolization moderated the relationship between morality leadership and UPB(β=0.31,P<0.05).Conclusion The relationship between paternalistic leadership and UPB could moderated by moral identity.
