摘要
目的探究付出-回馈失衡、过度投入与情绪耗竭的关系以及组织公平、过度投入在付出-回馈失衡与情绪耗竭之间的调节效应。方法选取830名企业员工,采用付出-回馈失衡量表、过度投入量表、组织公平量表以及情绪耗竭量表开展调查。结果付出-回报失衡对情绪耗竭具有正向预测性;过度投入对情绪耗竭具有正向预测性;付出-回馈失衡、过度投入与组织公平对情绪耗竭具有三相交互作用。结论付出-回馈失衡、过度投入与组织公平对情绪耗竭的影响存在三相交互效应;并依据研究结果提出付出-回馈交互失衡理论。
Objective To explore the relation of effort-reward imbalance overcommitment and emotional exhaustion,and the moderating role of distributive Justice,overcommitment on the relationship between effort-reward imbalance and emotional exhaustion.Methods Totally 810 corporate employees were investigated with the effort-reward imbalance scale,distributive Justice scale,overcommitment scale and emotional exhaustion scale.Results The scores of effort-reward imbalance scale were positively correlated with scores of emotional exhaustion scale;the scores of overcommitment scale were also positively correlated with scores of emotional exhaustion scale;the moderating effect of overcommitment and distributive Justice on the relationship between effort-reward imbalance and emotional exhaustion was found.Conclusion It suggests that the effort-reward imbalance,excessive emotional input and distributive Justice have three interacting effects on emotional exhaustion.
