摘要
实习生是酒店员工队伍的储备力量和有益补充。本文以酒店实习生为研究对象,采用纵断调研法,先后两次在广州、福州、厦门、杭州等12个城市的19家高星级酒店收集数据。采用第一次收集的462份有效问卷进行前期研究,使用两次均填写完整的401份有效问卷,通过结构方程模型、Bootstrap检验及回归分析,探讨了酒店实习生的正面心理资本、组织社会化、职业承诺与留职意愿之间的关系。结果表明,实习生的正面心理资本对其组织社会化有显著的正向影响,组织社会化正向预测实习生的留职意愿,且组织社会化在正面心理资本与留职意愿间起完全中介作用。同时,酒店实习生的职业承诺对组织社会化在正面心理资本与留职意愿之间的中介效应起调节作用。
As for the hotel industry,interns are not only a beneficial complement.How to improve employees' willingness to retain remains an urgent issue for research,therefore the objects of this study.This paper applied the Longitudinal research method to collect data twice in 19 high-star hotels in Guangzhou,Fuzhou,Xiamen,Hangzhou and some other cities,analyzed 462 valid questionnaires,did an exploratory and confirmatory factor analysis,designed 401 questionnaires to clarify the relationship of positive psychological capital,organizational socialization,career commitment and willingness to retain through structural equation modeling,and bootstrapping and hierarchical regression analysis.The results show that positive psychological capital has a positive effect on organizational socialization;organizational socialization has a significant positive impact on willingness to retain;organizational socialization completely mediates the relationship between positive psychological capital and willingness to retain;and career commitment has a moderating effect on the mediation effect of organizational socialization.It also discussed theoretical implications,managerial implications as well as limitations and future research in light of the results.
