“双肩挑”模式下中小学行政管理人员胜任力研究 被引量:4

A Study on Primary and Secondary Schools' Administrative Personnel Competency under the Mode of “Double Responsibilities System”

摘要 我国中小学普遍实行的"双肩挑"管理模式对行政管理人员的胜任力提出更高要求。采用教学、科研、管理、个人特质、自我发展和社会化等六因素胜任力评价模型进行的问卷调查发现:中小学行政管理人员普遍注重个人特质的塑造和自我专业发展,但在科研和社会化方面胜任情况较差;除自我发展外,男性在其他胜任力特征群上比女性更具胜任力;胜任力水平与年龄总体呈正相关,但六大胜任力特征群随年龄增长呈现不一致的发展状态。提高中小学行政管理人员的胜任力,需要行政管理人员通过自我反思增强主动学习的意愿和能力,需要学校加强行政管理人员入职辅导与在职培训。 The mode of“double responsibilities system”,which is widely adopted in primary and secondary schools in China,needs the administrative personnel to have higher competencies than ever.The questionnaire survey by using the model of competency evaluation with six elements of teaching,research,administration,personal traits,self-development and socialization reveals that administrators generally pay attention to the shaping of their personal characteristics and their own professional development with poorer competency in research and socialization,that compared with female administrators,males have higher competency,and that the level of competency is positively correlated with age as a whole,yet the six elements present an inconsistent state of development with ages.To improve the competency of administrative personnel requires that administrators strengthen their will and ability of active learning through self-reflection,and that schools should enhance induction counseling and in-service training of administrative personnel.
