领导-成员关系交往对新生代员工旺盛工作的影响研究——组织支持感的多重中介效应 被引量:2

The Effect of LMX on New Generation Employees' Thriving at Work:The Multiple Mediating Role of Perceived Organizational Support

摘要 组织面临新生代员工积极状态极其重要,但难以有效衡量和提升的难题。根据新生代员工自我意识突出的特点,选择旺盛工作作为主观角度的衡量标准,基于社会交换理论,引入领导-成员关系交往和组织支持感研究其影响机制,并对应ERG需求理论不同层次,具体分析组织支持感的不同方面的影响作用。通过371名新生代员工的样本数据,建立多重中介效应模型进行实证分析。数据表明,领导成员交换对新生代员工旺盛工作有显著正向影响,组织支持感不仅在其中发挥复合多重中介效应,而且越高层次需求引发的组织支持感,对旺盛工作的影响作用也越明显。 The positive state of new generation employees is extremely important to organizations,but difficult to measure and motivate.According to the prominent characteristics of the new generation of employees’ self-consciousness,this paper chooses"thriving at work"as the subjective measure standard,based on social exchange theory,introduces leader-member exchange and perceived organizational support to study its influence mechanism and analyzes the impact of different aspects of perceived organizational support respectively according to the different hierarchies of ERG needs theory.Through the sample data of 371 new generation employees,a multiple mediator effect model is established for empirical analysis.The results show that leader-member exchange has a significant positive impact on the new generation employees’ thriving at work,and perceived organizational support not only plays a complex multiple mediator effect,but also has a more significant impact if meeting the higher hierarchy of needs.The study expands the impact mechanism of thriving at work,enriches the research content of social exchange theory,and clears the corresponding hierarchy of needs for new generation employees’ positive state,and a better implementation of incentive for organization is suggested.
