摘要
基于调节焦点理论,本文分析了领导调节聚焦行为与员工越轨创新的影响机理,并探讨了心理授权的中介作用,以及创新资源结构性紧张和员工创造力的联合调节作用。基于本土科技型企业51份上司问卷和470份下属问卷的实证研究表明:领导促进型聚焦行为与越轨创新显著正相关,领导防御型聚焦行为与越轨创新显著负相关;心理授权在其中均起到部分中介作用;创新资源结构性紧张和员工创造力在领导促进型聚焦行为与越轨创新之间起到联合调节作用。
Based on regulatory focus theory, the paper analyzes relationship between regulatory focused leadership and bootlegging, and explores mediating effect of psychological empowerment and co-moderating effect of resource shortage and employee creativity. Based on survey data from 51 supervisors and 470 employees, results indicate that (1)promotion regulatory focused leadership positively influences bootlegging;(2)prevention regulatory focused leadership negatively influences bootlegging;(3)psychological empowerment plays a partly mediating role between regulatory focused leadership and bootlegging;(4)resource shortage and employee creativity have co-moderating effect between promotion regulatory focused leadership and bootlegging.
