摘要
基于中国情境和南宁市的数据分析,在工作嵌入概念中以家庭嵌入取代社区嵌入,对新生代农民工的工作嵌入、尽责性人格与离职倾向之间的效应关系进行了研究。结果发现,新生代农民工组织嵌入和家庭嵌入对离职倾向的预测具有很好的解释力。其中,组织嵌入更能预测新生代农民工的离职倾向;而尽责性人格除了直接负向影响他们的离职倾向外,还正向作用于组织嵌入、家庭嵌入,并在组织嵌入、家庭嵌入与离职倾向的效应关系中起部分调节作用。研究验证了工作嵌入对新生代农民工离职的解释作用,丰富了工作嵌入研究的本土化内容。
Based on the data analysis of the situation of Chinese and Nanning, this paper studies the effect relationship between the job embeddedness, conscientious personality and turnover intention of the new-generation migrant workers in the concept of job embeddedness and replacing community embeddedness with family embeddedness. The results show that the new-generation migrant workers organization embeddedness and family embeddedness have a good explanation for the prediction of turnover intention. Among them, organization embeddedness can better predict the turnover tendency of the new generation of migrant workers;while conscientious personality, in addition to directly negatively affecting the turnover tendency of the new generation of migrant workers, is also acts on organization embeddedness and family embeddedness, and plays a partial role in the relationship between tissue embeddedness, family embeddedness and the effect of turnover tendency. The study verifies the interpretation of job embeddedness on the turnover of new generation of migrant workers and enriches the localization of job embeddedness research.
