新疆某三甲医院高级职称医务人员工作满意度及工作倦怠的影响因素 被引量:7

摘要 [目的]了解新疆某三甲医院高级职称医务人员工作满意度及工作倦怠的现状,分析影响高级职称医务人员工作满意度、工作倦怠的因素,为稳定高级职称人才队伍提供参考。[方法]采取整群抽样的方法,利用工作满意度问卷和工作倦怠量表对符合纳入标准的201名高级职称医务人员进行调查。[结果]①本组研究对象的工作满意度总分为(29. 61±6. 68)分,工作倦怠中情绪衰竭、去人格化、个人成就感3个维度得分分别为(26. 88±10. 84)分、(5. 23±4. 70)分、(33. 87±6. 45)分。②单因素分析显示:年龄、个人平均月收入、是否具有行政职务及不同岗位类别是影响高级职称医务人员工作满意度的因素(P <0. 05);年龄和文化程度是影响高级职称医务人员工作倦怠的因素(P <0. 05)。③多重线性逐步回归分析显示:情绪衰竭、个人平均月收入是本组研究对象工作满意度的主要影响因素(P <0. 05);年龄、文化程度和工作满意度是高级职称医务人员工作倦怠的主要影响因素(P <0. 05)。④高级职称医务人员的工作满意度与工作倦怠呈负相关关系。[结论]该院高级职称医务人员的工作满意度较低,工作倦怠较高。增加个人平均月收入,降低工作倦怠中情绪衰竭维度,可提高其工作满意度。 Objective To understand the status of job satisfaction and burnout of senior professional medical staff in a three hospital in Xinjiang,and analyze the factors that affect job satisfaction and burnout of senior professional medical staff,so as to provide reference for stabilizing senior professional title talent team. Methods Cluster sampling method was used to investigate 201 senior medical staffs who met the inclusion criteria by job satisfaction questionnaire and job burnout scale. Results 1. The total score of job satisfaction of the subjects in this group was(29.61±6.68). The score of three dimensions of emotional exhaustion,depersonalization and sense of personal achievement in job burnout was(26.88±10.84),(5.23±4.70) and(33.87±6.45) respectively. 2. Single factor analysis showed that age,personal average monthly income,whether had administrative post and different post were the factors of influencing job satisfaction to senior professional medical staff( P <0.05). Age and education level were the factors of influencing job burnout to senior professional medical staff( P <0.05). 3. Multiple liner stepwise regression analysis showed that emotional exhaustion and personal average monthly income were main influence factors of job satisfaction in this study group( P <0.05). Age,education level and job satisfaction were main influence factors of job burnout to senior professional medical staff( P <0.05). 4. There was a negative correlation between job satisfaction and job burnout. Conclusions The job satisfaction of medical staff with senior professional titles in the hospital is low,but their job burnout is high. Increase personal average monthly income and reduce emotional exhaustion dimension in job burnout can improve their job satisfaction.
