摘要
进入21世纪,经济的快速发展,不仅加剧了市场竞争,增加了组织不确定性,同时也使得传统的终身雇佣制逐渐被临时雇佣、人事外包等非正规雇佣制所取代。激烈的竞争环境使得员工只能通过提升自身可雇佣力来应对劳动力市场的变化。而青年员工作为劳动力市场的主力军,其可雇佣能力的提升非常重要。纵观国内外相关文献,多数学者在探讨可雇佣力时,仍局限在大学生这一群体,因而本研究试图以青年员工为研究对象,在人境适配理论和社会认知理论的基础上,构建青年员工可雇佣力提升内在机制。结果表明,可雇佣力在职业探索和职业效能、职业承诺间具有部分中介效应;成就动机能够调节职业探索与可雇佣力、可雇佣力与职业效能和职业承诺之间的关系。
In the twenty-first Century,due to the rapid development of economy,the market competition is intensive and the organizational uncertainty is improved,meanwhile,the traditional lifetime employment system is gradually replaced by informal employment,such as temporary employment,personnel outsourcing.The fierce competitive environment enforces employees to respond to changes in the labor market by improving their employability.As the main force of the labor market,young employees must pay much attention to improve their employability.Through a review of domestic and foreign relevant literature,most scholars are still limited to college students when discussing employability.However,this study attempts to build an internal mechanism of employability improvement for young employees,based on both theories of person-environment interaction and social cognition.The results show that employability has a partial mediation effect among career exploration,professional effectiveness and career commitment,and achievement motivation can regulate the relationship between career exploration and employability,employability and career Self-efficiency and career commitment.
