摘要
为有效提高空中交通管制员的安全绩效,根据组织支持理论、社会交换理论、资源保存理论和公平理论,从员工工作不安全感和心理资本的角度,构建了空中交通管制人员薪酬满意度对安全绩效影响的概念模型。借鉴成熟量表设计调查问卷,利用SPSS 17.0软件进行因子分析和多元逐步回归分析,揭示空管人员薪酬满意度对安全绩效的影响机制以及工作不安全感和心理资本在两者之间的双中介效应。结果表明:薪酬满意度与员工工作不安全感呈显著负相关,与心理资本和安全绩效呈显著正相关;工作不安全感和心理资本在薪酬满意度和安全绩效之间起显著的中介作用,且心理资本的中介效应大于工作不安全感的中介效应。
In order to improve the air traffic controllers’ safety performance,this paper constructs a conceptual model to analyze the effects of air traffic controllers’ pay satisfaction on safety performance,according to the organizational support theory,social exchange theory,resource conservation theory and equity theory.The paper designs questionnaire by drawing lessons from developed scales and uses SPSS17.0 to conduct factor analysis and hierarchical regression analysis,which reveals the influence mechanism of pay satisfaction of air traffic controllers on safety performance,and analyzes the dual mediating effect of job insecurity and psychological capital.The results show that pay satisfaction is correlated positively and significantly with psychological capital and safety performance,and negatively and significantly with job insecurity;job insecurity and psychological capital play significant intermediary roles between pay satisfaction and safety performance,and the mediating effect of psychological capital is stronger than that of job insecurity.
