导师制对ICU规培护士胜任力及定科意向的影响性研究

The Influence of Preceptorship on the the Competence and Retention Intent for the Standardized Training Nurses in ICU

目的探讨导师制对ICU规培护士岗位胜任力及定科意向的影响效果。方法通过整群抽样将2017年11月—2018年1月入ICU规培的25名护士作为对照组,采用传统带教;将2018年3—5月入ICU规培的24名护士作为实验组,采用导师制带教。规培结束后一周,比较两组岗位胜任力及定科意向情况。结果实验组岗位胜任力优于对照组(P <0.05),其中,岗位胜任力各维度中,实验组专业知识、专业技术和专业能力显著高于对照组(P <0.05);实验组规培护士在今后职业定向中更愿意留ICU工作(P <0.05)。结论导师制带教模式能有效提高规培护士的岗位胜任力,增加在ICU的职业信心,使其在今后的职业规划中,更有意愿从事重症护理工作。

Objective To explore the effect of preceptorship on the the competence and retention intent for the standardized training nurses in ICU. Methods 25 standardized training nurses were enrolled as the control group from November 2017 to January 2018 which was guided with the traditional teaching method. 24 standardized training nurses were enrolled as the experimental group from March to May 2018 which was guided with the preceptorship. The competency and intention of the two groups were compared one week later at the end of the training. Results The competency of the experimental group was significantly better than that of the control group(P < 0.05). Among all dimensions of competency, the professional knowledge, expertise and professional ability of the experimental group were significantly better than that of the control group(P < 0.05). The experimental group were more willing to work in ICU in the future career orientation(P < 0.05). Conclusion The preceptorship can effectively improve the standardized training nurses’ professional competence and confidence in the profession of intensive care, and they were more willing to engage in the work of intensive care in future career planning.
