工作场所欺凌对员工选择绩效规避目标导向的影响——一个被调节的中介模型 被引量:6

The Effect of Workplace Bullying on Performance Avoidance Goal Orientation——A Moderated Mediating Model

摘要 基于社会信息加工理论探讨了工作场所欺凌影响员工绩效规避目标导向的中介机制和边界条件。对32个机构的340名员工进行了三阶段纵向研究,发现工作场所欺凌对绩效规避目标导向有显著正向影响,内部地位感知在工作场所欺凌与绩效规避目标导向之间起部分中介作用,心理韧性不仅负向调节工作场所欺凌与内部地位感知的关系,还进一步调节工作场所欺凌通过内部地位感知影响绩效规避目标导向的间接效应。 Based on social information processing theory,the study viewed the influence of workplace bullying on performance avoidance.It collected longitudinal data from 340 members within 32 organizations.It found that workplace bullying is significantly and positively related to performance avoidance goal orientation,perceived insider status partly mediates the relationship of workplace bullying and performance avoidance goal orientation,and resilience moderates the relationships of workplace bullying,perceived insider status and performance avoidance goal orientation.
