摘要
基于社会交换理论,本文构建了一个被调节的中介作用模型以探讨领导正直对员工情感承诺的心理作用机制及其边界条件。通过对各企事业单位的261名员工进行问卷调查,数据分析结果表明:第一,领导正直对员工情感承诺具有显著的正向影响;第二,心理安全和互动公平在领导正直与员工情感承诺之间的关系中发挥了完全中介作用;第三,组织政治知觉在领导正直与员工心理安全、互动公平之间的关系中具有调节作用,并且组织政治知觉显著调节了心理安全、互动公平在领导正直与员工情感承诺之间所起的中介作用。这些研究结果拓展了我们对领导正直与员工情感承诺之间关系的认识,具有重要的理论意义和实践价值。
Based on the theory of social exchange,this study constructs a moderated-mediation model in order to explore the psychological mechanism of leader integrity on employees' affective commitment and its boundary condition.Through a questionnaire survey of 261 employees in various enterprises and institutions,the results of data analysis show that:(1)Leader integrity has a significant positive impact on employees' affective commitment.(2)Psychological safety and interactional justice play complete mediating role in the relationship between leader integrity and employees' affective commitment.(3)Perceptions of organizational politics moderate the relationship between leader integrity and employees' psychological safety,interactional justice,and the mediating roles of psychological safety and interactional justice are positively moderated by perceptions of organizational politics.These findings have broadened our understanding of the relationship between leader integrity and employees' affective commitment,and have important theoretical and practical values.
